Mostly men: engaging men in culture change

Earlier this summer,  I wrote and edited a white paper for emberin,  around the significance of teaming with men for success and how getting the opposite sex on board with gender diversity and change programmes was the  only real way to make progress.

To support their work, emberin undertook a survey of male Australian business leaders and asked them some tough questions about their attitudes, behaviours and views on gender diversity.

Here’s an extract from the paper’s Executive Summary:

Earlier this year, the New York Times published an article entitled The Feminism of the Future Relies on Men. The author argued that twenty-first century programs focused on increasing gender diversity will only succeed if the men in the company are on-board with the idea in ideological terms and also support it in practical ways, suggesting that:

“The feminism of the future is shaping up to be about pulling men into women’s universe — as involved dads, equal partners at home and ambassadors for gender equality from the cabinet office to the boardroom.”

Gender diversity is now no longer about women smashing the glass ceiling and forcing their way into the men’s world; instead, it’s time to reverse twentieth century thinking and ask: what do the men want, think and feel about gender diversity?  And if men listen to other men – how can we help to change the way in which they think and speak when it comes to levelling the playing field?

emberin, as Australia’s leading gender diversity consultancy, is already very aware of this school of thought and has undertaken pioneering, award-winning work to support the concept that we call Mostly Men.  We know, via our qualitative research and our feedback from emberin programs such as my mentor – mastering gender leadership, that getting the guys on board and creating great male role models for other men (men who leave the office on time, men who promote and support women, men who convert their male colleagues to these behaviours) can make a real difference in Australian corporate life.

In 2008 emberin conducted the first Australian piece of qualitative research on the view of senior men who were champions of gender diversity. In conjunction with Telstra we then created a program for men. In the last two years almost 2000 men have completed that program and we have received significant feedback from them as individuals.

This report shares our findings with you and forms a pioneering piece of research on the current state of men in business in Australia today.

Let’s face it…

As women, we now have more responsibilities than EVER before..

As women, we often put others’ needs before our own needs.

As women, we have to manage the kids, the career, the finances and our health.

…. and always…

….We put ourselves last.

It’s crazy.

The trouble is,  we don’t create clear boundaries.

That’s because we feel we don’t have the ‘right!’

And what’s the result of all this internal conflict?

We’re often overwhelmed and exhausted by everything.

Yet, nurturing is in our DNA. We’re natural team leaders, peace-keepers and community-builders.

And women, in particular, feel like failures if they don’t deal with everything.

This can be a huge barrier to progress at work.

Positive politics for powerful female leaders

Since I left my job earlier this month, a lot of my contacts have asked me what they can do to help – to which my reply has been: “Please keep me in the loop with the news and key events, please keep inviting me to networking meetings and interesting events!”

And, because they are all Wonderful Women, the invitations keep arriving – and hence I am off to Cass Business School this evening for an event called “21st Century Leadership: The Evolution of Corporate Culture”, described thus:

” … we will be joined by the authors of “Why Women Mean Business”, Alison Maitland and Avivah Wittenberg-Cox, who take the economic arguments for change to the heart of the corporate world. They engage business leaders on how to drive growth by drawing on the complementary strengths of men and women.

We will also hear from Julie Gilbert, ex-Senior Vice President of Best Buy, a leading US retailer of consumer electronics and founder of WOLF, an external women’s network, through which Best Buy increased its female market share by more than $3.6bn, and the number of female managers by 40%.”

I know Alison and Avivah very well from having organised the London, New York and Toronto launches of WWMB last year and am thrilled it’s now out in paperback; and Julie is also involved with the Downing Street Project and is a wonderful speaker – so, with such a strong panel, this evening will be a terrific event.

I’ve also received an email from Women in Technology, inviting me to participate in a workship entitled “Positive politics for powerful female leaders”. This focuses on the “Rules of the Game” and how to be positively political to enhance career development and satisfaction. The (fee based) workshop will be run by Michelle Brailsford of the Jupiter Consulting Group; Michelle is also President of the London chapter of the European Professional Women’s Network, so trust me when I say she knows her stuff on this one. Rule #1. Like the lottery… you have to play to win.
Learn how to ‘re-frame’ the concepts around politics so that you feel comfortable ‘playing the game’.

Rule #2. Don’t get upset, get even.
Learn how to defuse any denial or resistance you might experience related to organisational politics.

Rule #3. Treat Stakeholders as they would like to be treated.
Understand two political power styles and how to flex your style more effectively.

Rule #4. Be yourself, but be the best self you can be.

Rule #10. Only powerful people can effect powerful change.

A new month, a new path

A busy week beckons, specifically, a very busy Tuesday 1st September. Tomorrow will be my last day at work, after 8 1/2 years with my current employer and I’ll be working in the office all day, doing a handover with my successor, prior to being “relieved” of my laptop and security pass at 5.30pm.

I’ll then be heading across London over to the second of what the Downing Street Project team call “teach backs”. Everyone associated with this exciting, embryonic project to date has been formed into one of four teams (covering such issues as fund raising, training, communications etc) and tasked with coming up with approaches for the future.

I was amazed at how much had been achieved, in terms of ideas, creativity and infrastructure, between the launch at the House of Commons on June 30th and the first teach back session four short weeks later – and I’m sure tomorrow night’s event will show similar progress. We are scheduled to cover and be reminded of the following:

- Why do we need this initiative?
- What problem in society does it intend to address?
- How does the DSP think it will make a difference?
- What is balanced leadership and why is it relevant? What can it deliver?
- What is the time line for the DSP over the next three months, the first year and next three years?

I’m really looking forward to both hearing the updates and also keeping my mind occupied on things other than the end of my job and all the implications of that …
